AI in Hiring: The Good, the Bad, and the Ugly

 


AI was supposed to make recruiting faster and smarter... but it's also creating some real headaches for everyone involved. Here's the quick rundown on what's going wrong right now -

  • Bias on Autopilot: AI tools trained on old hiring data keep repeating the same unfair patterns — screening out people based on gender, race, age, or disability. Lawsuits are piling up, and regulators (especially in the US and EU) are cracking down hard.
  • Resume Spam Apocalypse: Everyone’s using ChatGPT to mass-apply with perfectly tailored (but super generic) applications. Recruiters are drowning in hundreds of near-identical submissions, and it’s getting harder to spot real humans.
  • Candidate Experience = Trash: Ghosted by bots, auto-rejected with zero explanation, weird video interviews... a lot of talented people are just opting out of AI-heavy hiring processes.
  • Missing the Good Stuff: AI is great at keywords but terrible at spotting potential, creativity, or weird-but-awesome career paths. Strong candidates keep getting filtered out.
  • Legal Drama & Headaches: Companies are facing lawsuits, privacy complaints, and massive compliance costs. Plus, recruiters are somehow working more now, not less.

Bottom line -  AI is powerful but it’s not a magic fix. The smartest teams are using it for boring stuff while keeping real humans in the loop for final calls, skills tests, and actual conversations.

Treat Your Top Candidates Like Derby Horses

 After the amazing opportunity to go to Churchill Downs for a few days of horse racing including the Derby one thing became obvious fast, elite horses are not handled casually.

They are studied, prepared, protected, and surrounded by people who understand exactly what is at stake. No one waits until race day to figure out the strategy. No one treats a champion like a backup option. No one assumes talent alone is enough.

The same should be true for high-level executives and managers.

Exceptional people are rare. They are high-performing, heavily watched, and often already winning somewhere else. If they enter your hiring process, they are not just evaluating the role. They are evaluating the people, the pace, the communication, and the level of respect shown from the first conversation.

And like Derby horses, they can sense the environment.

If the process is chaotic, they notice.
If communication is slow, they notice.
If leadership is not aligned, they notice.
If they feel like one of many instead of one of few, they notice.

Experience inflation is the gradual rise in job requirements — more years, more skills, more scope — without a meaningful change in the role/job itself.

What used to be a 3–5 year role is now posted as 8–10, often 

with an expanded list of “must-haves” that weren’t part of the job a year ago. It reads like higher standards. It functions like a smaller, slower pipeline.

The real issue? Hiring teams are writing job descriptions based on their ideal candidate — not the available one.

And in this market, that gap matters.

The best candidates aren’t unqualified — they’re being filtered out by inflated expectations that don’t match reality. Meanwhile, roles stay open longer, teams stay understaffed, and hiring managers double down instead of recalibrating. Smart recruiters are pushing back.  Not by lowering standards — but by redefining what “qualified” looks like in today’s market.

If the Role Doesn’t Tie to Revenue, It’s on the Chopping Block

There’s a quiet shift in hiring right now -  every role must prove its financial impact. Companies are asking one question - “How does this hire make or save us money?” If the answer isn’t obvious, the role stalls.

What’s we are seeing that’s getting approved - sales and revenue drivers, operations tied to output and roles that increase efficiency or protect margins. What’s getting cut or delayed - layered management, support functions without clear ROI and hires with vague impact.

What this means is experience isn’t enough anymore. You need to show how your work drives results — ideally in dollars.  Hiring right now is being run like a balance sheet. And the roles closest to revenue? They’re the ones moving.

Why Visionary Leaders Are a Harder Sell Right Now

 


Visionary leaders often come with higher compensation expectations, bigger organizational changes, longer timelines to see ROI, more tolerance for risk. Many companies simply don’t have the runway — financially or culturally — to absorb disruption. Even great ideas can feel threatening when teams are stretched thin and leaders are managing daily volatility. So, vision isn’t gone. It’s just being deferred.

Here’s the quiet truth - Some organizations are hiring operators now because they hope to hire visionaries later. The operator gets the business steady. The visionary comes in once the foundation is secure. That’s a smart strategy — but only if companies are honest about it. Problems happen when businesses say they want innovation, growth, and transformation… but hire for control, predictability, and risk reduction. That mismatch leads to frustration on both sides. If you’re a visionary leader struggling to land roles right now, it may not be you. The market is simply rewarding a different skill set in this moment.

On the flip side, operational leaders who once felt “less exciting” are suddenly highly sought after — especially those who can balance discipline with empathy and communicate stability without stagnation. The most future-proof leaders right now?
Operators who can think strategically, not just tactically. If you’re hiring leadership today, ask yourself:

Better Resume For AI

 


Use the Job Description Like a Cheat Sheet -
  AI resume screeners (and even recruiters using AI) match your resume to the job description.  Copy true to you key skills, tools, and responsibilities from the posting. For example, if the job mentions “cross-functional collaboration” or “data-driven decision-making,” include those exact phrases where relevant.

Optimize for ATS (Applicant Tracking Systems) - Most resumes are read by software before a human.  Use a simple format no fancy tables, graphics, or columns.  Save as .docx or PDF (text-based).  Use standard section titles like Experience, Education, and Skills. Spell out acronyms at least once (e.g., Customer Relationship Management (CRM)).

Ask AI to Tailor Your Resume for Each Role For example “rewrite my resume summary to match this job description: [paste JD].” AI can help reword your bullet points to highlight the most relevant skills for each job — a huge time saver.

Quantify Everything You Can - AI and recruiters both love numbers.  Instead of Improved team performance, write Improved team performance by 30% in six months. Instead of Handled customer inquiries, say Resolved 40+ customer tickets daily with 95% satisfaction.

Use Action Verbs That Sound Natural - AI tools rank resumes higher when they use active impactive, professional language. Examples: led, created, managed, implemented, streamlined, designed, launched, improved. Skip filler words like “responsible for”.

Add a Skills Section  - At the top of the resume in bullets that’s keyword rich - List your top hard skills and tools (Excel, Salesforce, SQL, etc.). AI and ATS systems scan for these keywords — the more matches, the better your ranking.

Use AI to Check Readability - Paste your resume into an AI tool and ask: “Make this resume easier to read and more impactful without changing the meaning.”
AI can fix clunky phrasing, grammar, and flow — especially if writing isn’t your strong suit.

Keep It Human-Friendly Too - Even if AI loves your resume, remember — humans read it next. Use clear spacing, no huge paragraphs, and some personality in your tone (especially for creative or leadership roles).

Test It With AI Before Sending - Ask: “Would this resume pass an ATS for [job title]?”or “How could I improve this resume for [industry] roles?”  AI will point out missing keywords or areas that feel weak — like a free resume coach.

California Dreaming

I just got back from a whirlwind trip to California!  I met with family, friends and clients from Long Beach to Newport Beach. It was the coolest trip - sunset sailboat ride, celebrating two dear friends’ 60th birthdays and an amazing couple’s 35th wedding anniversary!💗 I also met with some of my neighborhood friends. We had so much fun no one thought to take a picture. Love it when everyone is just in the moment. 

Next trip I need to spend more time. I loved my "office" on the back patio with the view of the pool. The trip energized me and made me realize how many special people I have back in California.

3.    Network in your industry by researching companies within a certain mile radius. Then reach out to potential bosses. Most people will connect if you send a friendly message.

I love the 4th of July! It’s my favorite holiday  because there’s no expectations besides having great food and a great day.

The Declaration of Independence was Drafted by Thomas Jefferson in June 1776.

The colors of the US flag represent - Red: Valor, White: Purity, Blue: Justice

The Declaration wasn’t signed on July 4, but it was adopted then. Most signers signed on August 2, 1776.

15 years!

 

Wow! I was looking through my blog and I’ve been writing for over 15 years.   My favorite part of looking back at my winding path of writing is how I integrated my work and family life.  I just made it work. My boys got to see their mom often at school events while I continued to work  placing amazing people at our awesome client firms.  

My boys are grown and independent now. The volume of work is not the same since our firm has become smaller but the excitement of starting a new search and learning about new industries and jobs is still the same.

Listen Up - Stop Saying Sorry

 


I’ve notice lately that women apologize a lot  - for almost everything they do. Instead of saying “Excuse me.”,  to get by someone they’ll say, “I’m sorry.” I always think sorry for what?  The other day a waitress said,  “I’m sorry, your order is here.” Sorry for delivering our food? Maybe she thought she’d interrupted but why say sorry?

I think women need stop apologizing for everything.   Men don’t apologize for everything they do – why are we doing that?  Let’s stop and change our language. The language you choose changes people’s perception of you. Be strong – stop saying sorry and pick another word.

Dreaded Paper Work

 



Dreaded paperwork I put off for a year. The 2 ft. stack of resumes I inherited from Dave. 

Well, I jumped into it.  The next 30+ days, daily going through the stack after dividing it into manageable portions.

It was awesome! It was nice meeting new people and amazing catching up with people we’ve known for years! I heard some great “Dave” stories.

The market slowed down over the holiday season and the election.  I began to listen to podcasts while working, learn new life techniques while looking for more work.  I have work but I’m looking for more work! I like to be busy.

However, concerns about potential biases and the impersonal nature of AI-driven processes are prompting companies to balance technology with human judgment. Bottom line personalities make a huge difference in a team and the human factor still must be considered.

2. Emphasis on Skills-Based Hiring

Employers are prioritizing candidates' skills over traditional qualifications like degrees. This shift aims to widen talent pools and address skill shortages, particularly in rapidly evolving sectors. I’m seeing less focus on the degree and more on experience in multiple industries.

3. Growth of Remote and Hybrid Work Models

The demand for flexible work arrangements remains strong with employees. A lot of companies are bringing people back into the office but for 2 – 3 days a week. They are trying to adapt by offering remote and hybrid options to attract and retain top talent.

Organizations are enhancing their EVPs to differentiate themselves in a competitive job market. This includes offering comprehensive benefits, career development opportunities, and fostering a positive workplace culture.

I’m hearing a lot of people be very optimistic about revenue growth and hiring plans for 2025, with many planning to expand their workforce, particularly in sectors like technology, media, healthcare, and finance.

While AI is automating certain tasks, its immediate impact on job displacement is limited. Job seekers are encouraged to adapt by developing skills that complement AI technologies.

Just walk. Stroll with confidence toward or past the camera to catch some natural movement.

Hold something in your hand.

Relax your body by casually leaning against a wall.

Wear comfortable clothing: Choose outfits that fit well and make you feel confident. 

Relax your body language: Avoid stiff postures, slightly turn your body to the side, and shift your weight naturally. 

Engage with your surroundings: Interact with people around you, look at something interesting, or use props to feel more relaxed. 

Natural smile: Focus on smiling with your eyes, not just your mouth, to appear genuine. 

Find your best angle. Take photos of yourself. Use the idea of a clock and turn your head while taking selfies. Find your best angle. Mine is at 10.  

Don't overthink: Embrace the moment and let go of trying to perfect every pose.

New Roof, New Office and New Market!!

 

The new roof is on!  It’s truly a relief to have a solid roof over our heads. I’m excited to build out the damaged room into my new home office.  I’ll have a lot more room and a quieter location.   My town is slowly cleaning up - homes and businesses are being fixed.

The people of Florida are resilient and incredibly strong-willed, and we’re excited to work with them. Our firm is continuing to expanding into the Florida market. We’ll always work with our client/candidate base in California, but it’s been exciting to connect to new companies and people.

Happy Thanksgiving to all our friends, family, clients and candidates from Coast to Coast. May your Thanksgiving Day be filled with love, laughter and joy.
